Alia was disappointed to find herself in the drawing studio. She had been sick with the flu during the week when everyone else got to pick their classes. Alia had never thought about it, but the features of everyone’s face were in the same spots. “Go ahead and give it a try.” The teacher handed the pencil back to her.

Taking a deep breath, Alia began her own self-portrait. She drew the basic form of a head, the way she had been shown. From there, she used lines to plot the features of her face. She had to take note of each detail, with each stroke, line and curve demanding her close attention. One wrong measurement could throw off the whole portrait.

So I have made it a point in recent years to praise people, especially women and girls. Instead of just thinking that someone looks nice or did a great job, I say it out loud. It doesn’t take long, and it’s easy. So, I wonder, why don’t more people do this? As women, we have learned from our role models to be quiet. We downplay (淡化) our own achievements even when we do receive a rare compliment (恭维). Now, when I compliment someone and she denies, I say to her, “Just say thank you.” Most women are relieved that they don’t have to deny the compliment; they can accept the praise without guilt.

Cheerleading doesn’t require any skills. It only takes a few seconds, although you do have to remind yourself to do it. Eventually, it becomes a habit.

In 2016, when I was on the graduate scheme (计划) at Deutsche Bank, Marie Inafidon, chief executive of Stemettes, who encourages girls to pursue careers in science, technology, engineering and maths (STEM), was also working there. I didn’t meet her at the time, but I did read an article about her and her career.

Learning at 21 years old about the career of a young black woman’s succeeding in a traditionally white male-dominated industry was one of the most influential things that ever happened to me. It gave me confidence that it was possible to do well in the office and work on personal external project at the same time.

Role models can play a central role in shaping a young professional’s career. They are especially important if you belong to an under-represented group for whom a lack of representation in the workplace can lead to feeling isolated and lacking in confidence. They can help those just starting out, whether or not they are a graduate as I was, to believe in their own abilities.

There’s a growing need to have accessible role models. Given the tendency to exaggerate (夸大) success stories, hearing from women who talk honestly about the challenges they have faced, either when starting a business or forming a new career path, is much more effective. A study revealed that 70 per cent of girls say they think differently about their futures after hearing from women role models.

I’m frequently asked about what businesses could be doing to increase racial diversity in the workplace. A good starting point is to actively promote and support the voices of the people in the organisation that are leading positive change and inspiring others. This makes a real difference. Unlike the tokenism (装样子) I still come across, which results in individuals being made the lone representative for a group without real support from the organisation.

Things came full circle for me when I interviewed Ms. Inafidon for my book in 2019. I was able to tell her of the incredible impact her passion and confidence had had on me as a graduate trainee and how grateful I would always be for that.

10 . The message is drummed into us from childhood: forgive people who’ve wronged you, because it’s the right thing to do. Forgiveness is a virtue, we’re told—the only way for us to truly move on and heal, freed from the baggage of bearing ill will.

However, I’m not buying it. Forgiving someone can indeed be a beautiful thing, but it’s not always what’s best for us. In fact, if someone has hurt you deeply and the relationship isn’t healthy, trying to “fix” things can do more harm than good.

Most of us would probably agree that forgiving a wrongdoer means letting go of negative feelings—like anger and resentment—towards them, as if nothing happened. Actually this isn’t helpful. It pressures us to minimize our feelings and revise our boundaries—to say “it’s OK” when for us, it isn’t. While it’s not a good idea to focus on negative thoughts, recognizing and processing all of that pain is an important part of the healing journey. And when someone doesn’t make us feel seen or safe, forgiving them can actually reduce our self-esteem.

A 2010 research paper published in the Journal of Personality and Social Psychology found that folks who forgave partners that didn’t make them feel valued had less respect for themselves. Letting minor offences that happen now and again slide can be great for any relationship, but repeatedly forgiving bad behavior can encourage that person to keep hurting you.

At least, that’s what 2011 research by psychology professor James McNulty argues. He found that when a partner was more likely to forgive those acts, the aggressor was more likely to keep committing them. McNulty suggests that this is because facing the consequences of their actions is what motivates people to change their ways, and being offered a clean slate can be a kind of pass to avoid making changes. So forgiving frequent and major offences, like verbal or physical abuse, can do more harm than good.

For me, this speaks to the core tension in the idea. Instead of looking to forgiveness like a magic medicine, we can focus on recognizing what happened and coming to terms with it, however that looks for us and without any sense of obligation towards our offender.
